Research Abstract

本研究では、中国の日系企業各社が展開するHRM施策が組織内の従業員にいかに知覚され、個人/組織の成果にいかなる影響を与えうるかに関し、ミクロ組織論の立場から理論的・実証的な検討を行うことを目的としている。上記目標を達成するため、平成18年度は以下の3点を中心とした研究成果があげられた。
第1に、中国における日系企業の調査・分析をする前提として、日本国内において、企業にどの程度、戦略的人的資源管理(SHRM)が実行されているかを把握することを目的とした日本企業(本国)向け調査とその分析が実施された。分析の結果、日本では経営戦略とHRM施策の適合関係以外にも、外部環境(すなわち外部経営環境)がHRMと組織成果との関係を調整する役割を果たしていることが明らかとなった。
第2に、中国で操業する日系企業を対象とした現地調査データの詳細な分析がなされ、中国における日系企業では、HRM施策を盲目的に現地化させることが必ずしも高い組織成果には結びついておらず、ハイパフォーマンス発揮の前提として現地法人のトップマネジメントが確固とした事業戦略を有していることとHRM施策をハイブリッド化させていることの2点が重要である点が明らかとなった。
第3に、既に収集されていた中国に立地する日系/米系/中国国内企業、それぞれ数社から得られた従業員調査データ(約500名)の詳細な比較分析が実施された。とりわけ、各サンプルごとにパス解析を実施し、日系・米系・中国国内企業のそれぞれにおけるHRMが従業員行動に与えるメカニズムの違いが浮き彫りにされた。
以上の実証研究成果が、ミクロ組織論・戦略的人的資源管理論の視点から統合化され、本研究の理論的貢献、実務的含意がまとめられた。また、成果の一部として発表された論文は、英国の出版社Palgrave Macmillan、及び米国の国際学会Association of Japanese Business Studiesの"Best Paper Award"を受賞するに至った。
