Outline of Final Research Achievements |
The purpose of this research is to clarify the relation between Japanese human resource management and people diversity in internal labor market. The effect of the trade-off between job rotation, promotion and restraints to the firm on people diversity was examined quantitatively. Using personnel data collected by large firms, the effect on subjective personnel evaluation and job rotation on turn-over, promotion was verified in the view of gender diversity. These theses were contributed to academic journals. Moreover, the questionnaire survey for Japanese firms on human resource management and gender diversity was designed and the data was analyzed. The factor of the loss of gender diversity in the management position in Japanese firms was related to subjective personnel evaluation, managers’ taste of discrimination, and negative stereotype to women managers.

Academic Significance and Societal Importance of the Research Achievements |
本研究で得られた学術的意義としては,企業組織における女性従業員のキャリア開発に貢献する人事施策の中でも主観的な人事評価にその要因が関係していることを指摘したことである。また,経営者の女性従業員へのパターナリズムや女性管理職に対するネガティブな固定観念が女性活躍に関する人事施策の導入程度に影響を与えている可能性を明らかにしたことである。社会的意義としては,働き方改革における多様な人材,とりわけ女性従業員の活用を企業の人事管理施策から提示したことが挙げられる。具体的には主観的人事評価のデメリットを弱める施策の導入,役割ないし職務主義への接近,社会的啓発や女性活躍に関しての情報公開の進展などである。
