Research Abstract

本研究では、主として東アジアおよび東南アジアの主要各国で活動する企業の人材マネジメント戦略に関する国際比較研究を、採用、人事評価・報酬・能力開発の諸制度を含む企業の「人的資源管理」(以下、HRMと表記)システムとそこで働く従業員行動との関係を国際比較の視点から明らかにしようとするものである。平成19年度は、仮説構築のための文献レビューを中心に研究活動を行い、一部調査データ(企業・従業員)を収集するなどの研究活動を行った。文献レビューでは、調査対象に関する文献と調査方法に関する文献の2つの視点からレビューが行われた。前者については、調査対象地域である日本・韓国・中国・ベトナムにおける企業のHRMの歴史や現在の動向に関する研究を行った。後者に関しては、企業レベルのHRM施策が従業員行動に与える影響を精査する上で必要となるマルチレベル分析のHRM研究への応用方法に関する研究が実施された。調査データについては、現地の研究協力者との協力体制の下、調査対象地域での予備調査データが収集され、測定尺度の信頼性や構成概念の妥当性、翻訳等価性などが分析された。また、研究成果の報告も随時行われ、平盛19年度は、米国経営学会(Academy of Management)、米国国際経営学会(Academy of International Business)米国人材育成学会(Academy of Human Resource Development)などの国際会議において、研究の成果発表が行われた。とりわけ、米国人材育成学会のアジア会議では、査読審査を通過した200件近くの発表論文の中で、このプロジェクトに関わる拙論が"Best Paper Award(The First Prize)"を受賞し、プロジェクトの初年度ではあるものの本研究の成果に対して、専門分野の国際学会より高い評価が得られた。
