Research Abstract

本研究課題では、新規学卒就職者の初期キャリア発達と組織適応に対して、「組織参入前の要因」と「組織参入後の要因」がいかなる影響を与えているのかについて検討を行った。その結果、(1)「参入前の要因」として、新規学卒者が就職活動時に行う「キャリア探索行動」と企業の「初期採用施策」が入社後の適応に重要な役割を果たす可能性が示され、(2)「参入後の要因」として、企業が新規学卒者の組織適応を促進するために行う「組織社会化戦術」の重要性が明らかになったが、組織社会化戦術と新規学卒者の組織適応との関係は、他の変数を媒介した間接的関係の可能性が示唆された。
