Outline of Final Research Achievements

In this study, a shortened version of the "Work-Organizational Purpose Connectedness (WOPC) Scale" was developed, which measures the perception that one's work is connected to the organization's purpose (raison d'etre). Factors enhancing the perceived connectedness for nurses were explored. Based on data from 216 hospital nurses, a 10-item shortened version with the same four-factor structure as the original 19-item version was obtained. Analysis of data from 2,289 nurses nationwide indicated that those working in non-hospital facilities and large hospitals had higher WOPC scores. Additionally, authentic leadership and delegation by supervisors were suggested to enhance WOPC. The perceived connectedness varied depending on the organizational scale and supervisor's behavior, providing important implications for examining strategies to embody the organizational purpose.

Academic Significance and Societal Importance of the Research Achievements

本研究では、個人のポジティブな働く経験を捉える新しい概念である「仕事‐組織パーパス結合感尺度」の短縮版尺度を開発し、看護職に適用可能であることを確認した。また、仕事‐組織パーパス結合感が、組織規模や上司の行動に影響されることが示され、この感覚を向上させるための看護管理実践の手がかりを得た。本研究は、仕事‐組織パーパス結合感の研究蓄積や、今後の介入研究、職種間比較研究の進展につながる基礎を提供している。多様な働き方の推進に向けて、仕事そのものへの関与時間やエンゲージメントを高める以外で、やりがいを持って働き続けることにつながる新しい要素である仕事‐組織パーパス結合感を活用することが期待される。
