Research Abstract |
1.I have got following research results from the comparative study for "pay for skill" compensation system in Japan, the USA and Germany : (1)In the USA and Germany the whole of the basic wage or salary is "skill-based pay" (SBP), whereas only a part of it is SBP in Japan. (2)Skill levels by which pay rates are differentiated are defined in abstract terms in each country. (3)Classification of the employees into wage grades and upgrading are codetermined by management and works council in Germany, whereas they are strongly affected by the performance appraisal of immediate superior in Japan. In the USA the methods of skill certification of the employees are different : joint-committee, their supervisor or their team members themselves can certify their skills. (4)Performance appraisals are used for union members in factories which introduce SBP not only in Japan and Germany but also in the USA. Performance appraisal formats are freely determined by management in Japan, whereas they are codetermined by management and union or works council in Germany. (5)Employees are involved in design process of SBP in each country. But there is some differences in the way employees are involved in three countries. 2.I am now beginning to attack the two remaining research problems, that is, the organizational aspects of firms which introduce SBP and the recent trend of SBP in the USA and Germany.
