Outline of Final Research Achievements |
This study reports the results of a study on Japanese women managers' communication styles. It enumerates the results of semi-structured interviews with twenty-seven participants comprising women managers and their male and female employees in both Japanese and international companies in various industries. The data were mainly analyzed using a constructivist version of the Grounded Theory Approach, but a text mining method and TEA (Trajectory Equifinality Approach) were also applied. The findings indicate Japanese women managers go beyond the traditional dichotomies drawn between task- and relationship-oriented communication to engage in employee-oriented communication by facilitating an open and friendly work environment to achieve their professional goals. They are often encouraged to communicate in such a style because it reflects the stereotypical female role in Japanese society and as such, is well received by their colleagues.

Academic Significance and Societal Importance of the Research Achievements |
本研究の意義は、既存の「男性はタスク志向で女性は関係性志向のコミュニケーションをとる」という二項分立的な知見を超えた結果が得られたことである。つまり、職務上の目標達成の為に、女性管理職者たちは、開放的で親しみやすい職場環境づくりを目指し、様々なチャンネルを駆使して部下をサポートし、コミュニケーションを行っている。これをemployee-oriented communication styleと名付けた。この特徴は、人は社会の役割期待に合致した行動をとるとき評価され、合致しない行動をとるとき、批判の的になるというrole congruity theory (役割適合性理論) と結びついている。
