The determinants of voluntary turnover among newcomers in Germany and Japan

研究実績の概要

During fiscal year 2014, I conducted a detailed literature on newcomer adjustment and related topics. In addition, I designed surveys on newcomer adjustment. In the survey development I collaborated with Professor David Allen from the University of Memphis. The surveys were partially translated and back translated from English to Japanese. The survey that will be sent to the participants of the earlier surveys will be translated in April/May 2015.

In addition, I have sent three separate surveys to people who started to work full-time for domestic companies in Japan in 2014. The first surveys were sent through a Japanese marketing research company, Rakuten Research, to people who started to work full-time for domestic companies in March or April 2014. I collected data through Rakuten Research in order to collect a large data set with diverse set of respondents from various kinds of organizations. Approximately 1,400 people replied to the first survey. The second survey was sent in July 2014. Approximately 1,100 people replied to the second survey. The third survey was sent in October 2014. Approximately 900 people replied to the third survey. I designed and so far sent the surveys in three waves in order to avoid common method bias, as well as to collect data of the different stages of newcomer adjustment.

理由

In Japan, the research project is proceeding as planned. As explained above, I have collected data through three surveys from people who started to work full-time for domestic companies in March or April 2014. However, I encountered some unexpected hurdles in data collection. Most importantly, while Rakuten has several hundreds of thousands of people in their data based, surprisingly few people had started to work full-time in March or April 2014. Thus, I had to extent the survey to both people employed for the first time and who had changed their jobs (mid-career recruits). Thus, I had to redesign some items in my surveys. Furthermore, these screening requirements increased the costs of data collection substantially. In fact, I used the whole FY 2014 research budget for data collection only in Japan. Thus, unfortunately, I am not able to conduct a comparative research of newcomers in Japan and Germany. However, I expect to receive high quality data in Japan that increases my chances to publish my research in top-tier international journals.

今後の研究の推進方策

During the fiscal year 2015, I will send the final, fourth survey to full-time employees in domestic companies who have replied to my previous surveys. This will consist of performance- and voluntary turnover-related constructs. This survey will be translated and back translated from English to Japanese and back in April or May 2015. I plan to launch the survey in June 2015.

After this final data collection is completed, I will start to analyze the collected data. In addition, I will start to write papers related to this research project that will be first presented in academic conferences and later submitted to academic journals. I am planning to write at least some of these papers in collaboration with David Allen from the University of Memphis, USA. Professor David Allen is well-known expert in newcomer adjustment and voluntary turnover, with several publications in top-tier journals, such as the Academy of Management Journal, Journal of Management, and Journal of Applied Psychology, Based on my experience. I expect that first papers will be published in two to three years from now, that is in 2017 and 2018.
